Challenges in Motivating Employeess Essay Why motivating employees is becoming increasingly challenging. The study of motivation is concerned basically, why people behave in a certain way or why people do what they do? Generally motivation can be described as the direction and persistence of action. However different items such as work environment or internal and external forces can influence the person’s choice of action. Managers face a significant challenge in finding ways to motivate their employees. Some employees can often if hard to get motivated for a job even after being employed. Maybe because there is a day job duties repletion, work condition and etc. Below I discuss some of the most significant challenges in employee’s motivation: Money is one of the major variables of satisfaction and motivation, no doubt that employees will feel less motivated if they feel their compensation is not appropriate. Paying employees less will lead to dissatisfaction and of course dissatisfied employee is an unmotivated employee. However we have to consider individual differences in the motivation. Employees have different needs and given reward do not motivate all individuals similarly. Managers should spend time necessary to understand what is important to each employee and the align goal, level of involvement and reward with individual needs. For example professionals and knowledge workers which highly trained with a college or university degree are more concerned with content of work rather than their place on the organization chart. Money and promotions typically are low on their priority list in contrast job challenge and having skill-development opportunities tend to rank high. However motivating low skilled service workers which pay levels are often little above minimum wage such as retailing and fast food is different. Many employees working in low skilled service jobs feel that they do not get the respect they deserve from their employers. Unless pay and benefits are significantly increased, high dissatisfaction is probably inevitable in these jobs. Trying to understand the needs of such employees might help motivate them better. Motivating employees in a unionized workplace environment is another challenge. For example unions have not been very receptive to pay for performance plans. They believe that differential pay to employees doing similar work can hurt corporation and lead to competition in the workplace. In other word in unionized companies providing opportunities for training and advancement and listening to employees concern all help in creating a more positive environment. On the other hand with todays globalized companies we have to consider motivation do not necessarily work equally through the world. Reward practices in different countries are variable based on cultural differences. For example countries that put a high value on uncertainly avoidance prefer pay base on objective such as seniority. Countries that put a high value on individualism place more emphasis on an individual’s responsibility for performance that leads to rewards. Countries that put a high value on human orientation offer social benefits and programs that provide working family balance, such as childcare, maternity leave and etc. Work conditions and environment is another motivation challenges. Changing the way workers are treated may boost productivity more than changing the way they are paid. An employee who feels his working conditions are unreasonable maybe unmotivated. If he feels completing a task would place him in a dangerous situation, he may not see the value doing or completing it. Other thing which could affect employee motivation is training. An employee being asked to do work which he is not qualified for or capable of doing can result in an unmotivated employee. People are generally the most motivated when their jobs give them an opportunity to learn new skills and tasks that are performed and enable them to demonstrate competence. So no doubt having an open, safe and welcoming environment is one of the most important factors. Regulation of the hours of work is another condition. If an employee is working 60 hours a week instead of the standard 40 hours, he may feel unmotivated to show up or give a full effort knowing that he will give more work and expected to stay late to finish project. Multicultural Team is another challenge in motivation. Nowadays most of the companies from big to small have multicultural team. People from diverse culture, background and beliefs. It’s clear we cannot motivate multicultural teams the same way we motivate teams with members all from same culture. Multicultural teams are differing from same culture teams in a variety of aspects. For example people from different culture have different communication style, working method and decision making practices. The expectations of team behavior vary among nationals and ethic cultures. In result managers in these companies have special challenges for motivation. Managing and motivating employees who respect different cultures can be simultaneously exciting and challenging, provide supervisors and managers understand how culture differences inspire organizational excellence, at the same time, employers encounter challenges by separating employees instead of using management and motivation techniques that focus on common traits through the workforce. In these companies as a motivating factor, money is important but only to some extent. Usually After they start getting a fairly level of compensation for their input, money stop being the greatest motivator for most people. Knowing the strength, weaknesses and performance history of each team member are very important. Some training such as multicultural awareness, team building and intercultural management workshop, motivate multicultural team members are very helpful but they must know why they are being trained. Result: All said and done working with a cross cultural team is significantly challenging as the manager must develop strategies to cope not only with differences but also motivate the team to be productive and efficient. Can a manager or supervisor â€Å"empower† an employee? Generally managers used their power as the part of their interaction with employees. In today’s workplace, there is a movement toward sharing more power with employees by putting them in teams and also by making them responsible for some of the decisions regarding their jobs. Some managers believe that to empower people is a real part of leadership as opposed to management and they give examples of way empowerment can actually set people set free to do the jobs they are capable of and also allow them to do self-managing. However managers have different concepts of empowerment, for example one group of executives believed that empowerment was about delegating decisions making within a set of clear boundaries. While another group believed that empowerment was a process of risk taking and personal growth. There is a lot of positive press on empowerment but much of the talk of empowerment, but much of the talk of empowerment, does not result in employees being empowered. Some managers have difficulties letting employees have more power. But most of the managers agree that the employees should understand how their jobs fit into the organization and that they are able to make decisions regarding job action in light of the organization purpose and mission. Empowerment can offer a number of potential benefits throughout all levels of organization. Although there is a continuing debate about the real benefits of empowerment, there appears to be a general assumption motivated staff, quality customer service and improved profits. However all the theories share a common assumption that workers are an untapped resource with knowledge and experience and an interest in becoming involved, and employers need do provide opportunities and structures for their involvement. It’s also assume that participative decision making is likely to lead to job satisfaction and better quality decision and that gains are available to employer (Increased Efficiency) and workers (Job satisfaction), in short an everyone win scenario. According to Erstad, among the many fashionable management refers to the change strategy with the objective of improving both the individuals and the organization’s ability to act. From the context of articles especially in this area empowerment is a complex process. In order to be successful it requires a clear vision, a learning environment, both for management and employees, participation and implementation tools and techniques.

John Keats Speech :: essays papers

John Keats Speech The writer I have chosen to speak about is the romanticist John Keats. I chose this particular poet as I believe his ideas are the best expressed of the composers we have studied. I have looked at "Ode on a Grecian Urn," "Ode on Melancholy" and "Ode to Autumn" and I think some important comparisons can be drawn from them. Each poem has been chosen because I think that the ideas conveyed in them are among the more significant in Keats's works. "Ode on a Grecian Urn" discuses the idea of immortality in a picture, and how if a moment is captured on an urn then does it exist always? It seems the theme of this poem came from a phrase of Leonardo DiVinci: "Cosa bella mortal passa e non d'arte." Translated, this means mortal beauties pass away, but not those of art. "Ah, happy, happy boughs! That cannot shed your leaves, nor ever bid the spring adieu." Keats uses personification in this example to make the tree branches seem like they are happy and enjoying the situation. In the third stanza the word "forever" is repeated: "And, happy melodist, unwearied. Forever piping songs forever new. More happy love, more happy, happy love. Forever warm and still to be enjoyed. Forever panting, and forever young." This repitition is done to draw attention to the word forever which makes the reader appreciate the true meaning of the poem, which is the debate over immortality and death and what immortality means. The second poem I have studied is "Ode on Melancholy." The idea behind this poem is that with any intense feeling of joy and happiness, a sad and melancholy feeling must accompany it. Or to simplify this, what goes up must come down. This poem is an escape from the inevitable pain as to expect a light not to cast shadows. Keats uses personification in this poem. "Sudden from heaven like a weeping cloud." And, "Veiled melancholy has her sovran shrine." These two examples use personification to exaggerate the feelings being expressed and to help explain Keat's thoughts. To help explain joys and melancholy's interactions Keats personifies joy to be a male and melancholy to be female. This helps the reader understand how joy and melancholy are contributing factors to each other. The third and final poem I have studied is "Ode to Autumn.

Intercultural Communication Essay

Intercultural communication is a study of cultural difference through communication. It is a form of global communication throughout the country all over the world. It is used to describe the wide range of communication problems that naturally appear within an organization made up of individuals from different religious, social, ethnic, and educational backgrounds or other acceptable factors. Intercultural communication is sometimes used synonymously with cross-cultural communication which in instance also brings up the same meaning and discussing the same issues. In this sense it seeks to understand how people from different countries and cultures act towards each other’s, communicate and perceive the world around them. Many people in intercultural communication such like in business management argue that culture determines how individuals encode and preserve messages, what mediums they choose for transmitting and broadcast them, and the way messages are interpreted and understood. It all depends on the characteristics and the component on the culture itself. It is also affected by the communication skill from the group of people and how they interact with each other. Intercultural communication occur when in minimum two person with different culture come in contact with each other and exchange ideas in verbal and also nonverbal communication. Before understanding intercultural communication as whole, first we need to know what culture is. What are the definition, and how these words correlate with communication skills? Cultures have certain components and elements that build its character. These components are symbol, language, value, norm and belief. Culture define as a complex system of knowledge, beliefs, values, customs, behavior and artifacts that are acquired, used and shared by the member of the group of people in their daily lives. In identifying how the complex system work we must know the important component in culture. Symbol is anything that meaningfully presents something that recognize by a culture. An example of a symbol is just like bald eagle that represents United States of America, or Kris represents Malaysia, Elephant represents Thailand folks. Language is symbol system that used for people to communicate with each other in their country. But also certain language can be interpret by others which define whom that value and try to achieve a perfect concept of intercultural communication itself. Values are culture defined standards that people use as guideline in social interpretation, such as what to do is right and what they believe to be right in their daily practice. Norm is any establishment of rule and expectations that guides the behavior which means anything that a group of people usually do to maintain their behavior. Beliefs are special thoughts or idea that people hold on trusting that it is true and never been wrong, and beliefs also clarify religion also make a culture different from he others. Culture also has the characteristics. There are seven characteristics of the culture and the first are culture is created and learned by group of people. In this group of people culture is shared between them. Culture can be transmitted from past and to the future means that culture can be passing down to generations. Culture is something dynamic and always changing by time following concept of how the world changes. Culture prescribes behavior and attitude which means culture define and shape the behavior of the people in that group according to their prescriptions. Communication is a dynamic, systemic process in which meanings are created and reflected in human interaction with symbols. The process is ongoing and ever changing. It is contextual, always taking place in a specific location. Communication never takes place in a vacuum situation. When we do communicate with another human being, we can only infer what she or he is experiencing because no two human beings have the same experiences leading up to that specific communication event. We are all born as white cloth. It is the culture we are born into that gives meaning to our experiences and helps us to define our world or how it is going to be. The meanings we give to events shape our world and fulfill our expectation. Our brain functions as an open system and we learn from each encounter and add to our system of knowledge from past and present events. Most of our culture is transmitted through unconscious communication acts and behaviors. These ideas are received by imitating, observing, and interacting with others, and we are not even aware we are receiving these messages. We receive them first from our parents, then from siblings and others as the scope of our world broadens and as we meet more and more people each day. These events happened unconsciously and as we realized we already have it and learn it by heart. As a separate notion, it interprets situations where people from different cultural backgrounds interact to each other. Aside from language, intercultural communication focuses on social attributes, thought patterns, and the cultures of different groups of people. It also involves understanding the different cultures, languages and customs of people from other countries. Intercultural communication plays a role in social sciences such as anthropology that, cultural studies, linguistics, psychology and communication studies. Intercultural communication maybe narrow its scope into cultural anthropology that is the comparative study of the manifold ways in which people make sense of the world around them, while social anthropology is the study of the relationships among persons and groups. While cultural anthropology is more akin towards philosophy and arts, social anthropology leads towards sociology and history. Cultural anthropology itself presents intercultural definition by learning the culture in many obvious ways. As discussed before the culture is shared and through this sociocultural anthropology an example of sharing is by myth and legends. These stories have been told in narrative process by the elder people and spread towards the generation. Myth is something that is more sacred and the actors were sometimes gods or demigods that were popular in western countries. Legend is something, someone or an event that believed by the narrator and believed by the people to be true such in Malaysia, there is a tales of Mahsuri or Hang Tuah. Everybody knows that they were exist but the legends was written in the form that it is embedded by culture of Malay people and transmitting some important values that need to be understood until today whether it is accepted or no longer remembered. Linguistics in other hand is a study of human language and sometimes an ancient language and those that are no longer can be read. Linguistics additionally draws on and informs work from such diverse fields as acoustics, anthropology, biology, computer science, human anatomy, informatics, neuroscience, philosophy, psychology, sociology that also a branches of courses that play a very important role in intercultural communication. These all component merely remarking that all subjects need to have communication skills as the core and intercultural quality to strengthen it’s as language is the component of the intercultural communication itself, the study of linguistics ultimately helps to understand culture that embedded in language and also allow us to communicate freely within this border. Psychology is an academic and applied discipline that involves the scientific study of mental functions and behaviors. Psychology has the immediate goal of understanding individuals and groups by both establishing general principles and researching specific cases, and by many accounts it ultimately aims to benefit society and a group of people. In this last point the group of people specifically referring to different culture. Usually psychology component merge with social factors to narrow down the understanding and to apply the intercultural knowledge firmly. These merge area known as psychosocial factors. Psychosocial factor comprises the social being of culture and how the psychological issues affect the exchange cultural idea throughout and ideal interactive communication. Psychologist explore concepts such as perception, cognition, attention, emotion, phenomenology, motivation, brain functioning, behavior and interpersonal relationships. Some of this concept are important and needed to unlock an intercultural communication successfully. It is not about health only because the more you understand other culture social behavior with interpersonal skills and with added linguistics expertise, a complete form of intercultural communication is achieved. Intercultural communication is also referred to as the base for international businesses. There are several cross-cultural service providers around who can assist with the development of intercultural communication skills. Research is a major part of the development of intercultural communication skills such as research needed to understand all the component of the culture itself. The course to assess this communication skills have been mention earlier and the most relevant part is the intercultural competency. Intercultural competence is the ability to communicate effectively and appropriately with people of other cultures. With a perfect asset of component understanding and deep knowledge of all courses within behavioral science people must comprehend the intercultural competence whether appropriately valued norm, and expectations within a culture or effectively by accomplishing goals and then you will achieved cross cultural competence with a immaculate communication skills. As a conclusion, Intercultural communication is a field of study that become important as world expand. Living in the world without border actually tests your surviving skills with this valued asset. The major perspective that was developed is traditional, interpretive and critical. 20th century shows that technology imperative cause people more frequently come to contact with each other that differ. The mobility around the world has become easier and changing demographic also increases the need of cross cultural understanding. By understanding this asset, a person might gain certain beneficence such as personal empowerment, a freedom from ignorance and also a productive relationship. This three benefits of intercultural apprehension not only bring success individually but also to an industry or the country itself.

Juvenile delinquency is committing criminal acts or offenses by a young person, generally involving people under the age of eighteen. John Singletons, Boyz n the Hood follows the lives of Tre Styles and Doughboy, two are African-American teenagers growing up in Los Angeles where these children are constantly exposed to violence. At the beginning of the film, Tre is seen with a group of his friends talking about the shooting that occurred in the neighborhood that previous night and they even went as far as crossing the police like to get closer to the crime screen. For their age at the time, they were very educated about violence. When they go to school, Tre is seen talking to his teacher by using inappropriate language that is very disrespectful to her. While in class, Tre makes a statement about Africa and one students disagrees with him so Tre begins to get violent both physically and verbally attacking the student. At this point Tre is living with his mother, but due to the flight in the classroom, and breaking a contract that he had with his mother to behave, Tre is off to live with his father. Tre’s father is Furious Styles, also referred to as Laurence Fishburne, whose job is to teach Tre values and responsibility. This film tells a story of three friends Tre, Ricky and Doughboy.
